For over 18 years I have been interviewing applicants, since 2007 I started interviewing virtual assistants. This is what has helped me be successful in finding top talent.
The Top 6 Questions To Always Ask in an Interview
Ask the reason why they have left their last 3 - 5 employers. If each employment has been under 12 month and the VA responds with "to move to green pastures or improve my career ". History predicts that you will only have your new VA for up to 12 months and then you will need to re-hire and re train.
Tell me how you improved your skills in the last 12 months? Tell me the name of the last book you read and when? Here you are looking for applicants who are self learners.
Tell me about your greatest achievement, a time you stepped outside your comfort zone. You are looking for answers that show your VA is resilient, can work under pressure and go the extra mile for you. I personally select team members who have traveled or worked outside of the Philippines. Travelling is an experience of stepping outside your comfort zone.
Why should I give this role to you over the other applicants I have interviewed. This is an opportunity for the VA to share with you their strengths, see if they have researched you or your business and have a good understanding.
What was your take home salary per month, what did you receive in your bank account or pocket. Was this salary for a day or evening shift? Taxes and benefits can be very different to what we are used to paying in Australia. Be clear that your VA is answering gross or net. Know what exactly went into their pocket manages salary expectations. Also understanding if rates are referred to a day or night shift. Night shifts are paid a higher rate for the inconveniences on their social life and stress to their health.
Can you supply me the contact details of your last 3 Managers? With the popularity of social media including Facebook, Linkedin, Twitter and Google+, not to mention the affordability of mobile phones worldwide and free email, If an applicant can not supply contact details of a previous manager this is a red flag there was an issue.
Your selection List to Hire Against:
High quality Englishwritten and spoken
Past similar experience working for international clients. This includes virtual assistant roles from websites like Uwork, BPO experience , working for 5 Star Hotels in a customer service role interacting with international guests. Working in countries outside of their home country (this shows the ability to step outside their comfort zone and exposure to International clients)
Completed online testing to a high standard. The best test is example task they would be performing on a daily basis.
Longevity in each role, at least 2 years (there are exceptions when businesses close down. This is why it is important to ask the reason for leaving question. Anyone can last 12 months in a company before management makes a decision they are unproductive or not the right cultural fit )
Well formatted resume(this show good documentation skills for correspondence with clients and for administration skills)
Like for like experience and industry skills. Similar to recruiting locally, you wouldn't hire an administration assistant and expect they can create written content for your website or hire a network administrator and expect them to design a website
Look for extra curricular activities and achievements. VAs that are fit and healthy are going to be more productive. In countries where life expectancy is lower, it is even more important that your VA is taking care of themselves. If their activities are similar to your own then you have shared values and interests, making conversations more enjoyable and you build a stronger relationship and a highly engaged and productive VA. Our own personal favourite at GO-VA are applicants that have read or completed the “7 Habits of Highly Effective People” workshop or Robin Sharma’s “A Leader without a Title”

Make sure your contact details, email and mobile phone are up to date.We cant book in a interview if you mobile number no longer works!
Start with your most recent position first.Grab our attention immediatly that you have the experience, we dont want to have to wait until page 3 to work out you have the experience! Rememer you only have 6 seconds!
List at least 4 tasks/responsibilities in each of your positions.We are not mind readers tells what your experience is. Include the name of the account you worked on and the industry type.
List one achievement per position.This is your chance to sell your self, keep you ahead of the competition. Wether its an award you have won, a target your achieved or a process you improved we want to read about it.
List all software applications you have used.Often clients ask us for a particular software experience, if its not on your resume you may be overlooked and the interviews given to the applicants who have mentioned their skills.
Recent graduates include university achievements - Are you a Dean’s Lister?Leader of a club? Working Scholar?
Neat formatting including bullet points.Just like this article make it easy to read.

Remember they are a human. It is a relationship and like all good relationships are built on a foundation of communication.
It is a pretty exciting time with your vision on how you are going to scale your business, you finally have the additional admin support that you couldn't previously afford. You have offshored all your low-value tasks and now you are free to spend more time on strategic and client-facing activities.
The most important tip I can share with you is to remember your VA is human and not a Robot. They have thoughts feelings and ideas. They have good days and bads days just like you.
Like a new team member in your own office, they need your one on one time for training.
Meet once a day for the first few months each morning face to face. It only needs to be for 10 minutes.
Use zoom.us, share your screen and have them record your session. They can go back and review your requests.
Your VA wants to please you, manage expectations, set KPI’s and Go-To-Tasks so they are always productive. Let them know what you expect them to achieve.
Salary increases are common in the first 6 months working for a Filipino company. Set expectations on what is required for a salary increase in 6 months & 12 months.
Asking for money from a foreigner can sometimes feel like a national sport that they play. Don’t take offense. It’s a major culture difference. Western society it viewed as rude. In the Philippines it's survival. Set your expectations on day one on your policy on salary reviews, asking for money, cash advances, bonuses or commissions.
Your team member is human and will get sick or want to take a holiday just like you. Give them benefits like in your own country, sick leave and annual leave after a probation period to keep them loyal and engaged.
Remember they do not have superhero powers and can’t do everything. You can’t expect one person to have graphic design, blog writing, book keeping and outbound sales call experience. Yes, I have been asked for this profile more than once :)
Give praise and be grateful. Send a thank you at the end of each day. Tell them when they have done a great job or impressed you. Share your wins and let them know how they helped you as part of a team.
Let them know it is ok to ask questions. I tell my team “questions don’t mean you don’t know your job, it means you want to improve it and be better”
Be super clear on instructions with lots of detail. When they haven’t completed a task correctly before you make any comment or questions, check first how you communicated the task. I can’t tell you how many times when I re-read my instructions (often written in a hurry) they have not been clear and I have assumed too much..you know the old saying about assume….
For super clear instructions, my top tip is to do an activity yourself and record it using Jing and then email to your VA.
Ask them about their career aspirations, what tasks interest them, what they would like to learn. We all perform best when we are passionate about our work.
In the Filipino culture sharing a meal is really important. If your team member is in a Managed Operations service make sure they provide these activities. If your VA is working from home get them to order a pizza or take away meal (that you pay for) and have a virtual meal and conversation with them. Build the relationship.
From all my years of recruitment, management, remembering what it was like to work for someone else and being a Mum, it is pretty powerful when you tell another human being that you believe in them and encourage them to be the best they can be. Simple, yet powerful.

Yes it really is that easy - don’t over complicate it
Tip 1) The Resume is well formatted and the applicant has a history of longevity from previous employers. I personally look for 2 years plus +
Tip 2) Test.
English, many people have excellent spoken English - the key is Comprehension. Do they really understand what you are asking them? Set the standard high on English Comprehension. There are many free online tools. Test yourself first to set the benchmark.
Typing Test - heaps of free online to chose from. You want a fast accurate typist
Most important test is a sample of the work you need them to complete. Eg if you are a recruitment agency get them to reformat a resume or reply to an email.
Email written questions on a word document and ask them to complete. Pick from my top 20. This gives you a chance to see formatting, punctuation, sentence construction and grammar.
Personality Profile. Use the same one you would for your own team. If you have never profiled before try a free online test there are many. Test yourself first to help compare. A free one to get you started http://www.16personalities.com/. ESTJ from experience has been the best fit for a VA. Followed by ESFJ.
Tip 3)Use hobbies and interests as a bench-mark. Chose someone with similar interests to yourself. I always look for a healthy allrounder. And run a mile if an applicant tells you their main hobby is “surfing the internet”...they will be spending their work time watching youtube videos and online gaming.
Tip 4)Choose a VA that has lived or traveled in another country. My own personal team have all worked in Malaysia, Singapore, Middle East and even Australia. It shows they can step outside their comfort zone and have experience working with Foreigners. They get my sense of humor and have a very similar work ethic.
Tip 5)Set the bar high on quality, and I mean on everything from their resume, tests, appearance (meet them virtually online), written and verbal communication skills - and don’t compromise - EVER! It is a marathon not a sprint. Take your time to hire - I mean in the search and when you find the right one - offer fast.
